I have a similar problem with my 94 Rover. First couple of gear changes on a cold morning are near impossible to get in - especially the first 1st to 2nd change. Also happens in summer when I run a thicker oil because I spend so much time stopped in peak traffic.
I just put it down to the oil being too thick when its cold to let the syncros spin freely. It's been like this for 5 years/170,000km and has never got any better or worse. No other gearbox or clutch problems in that time either.
What grade of oil are you using?

Dunno about trying "thicker" oil in summer...whats thicker?? gearoil???
If your cooling system is functioning correctly you shouldn't need to change the type of oil you use year round....however, if it was me I would start experimenting with a couple of different oils as recommended on Ausmini.....like KMX from KMart!! or maybe synthetic...but nothing "thicker". How often do you change your oil ??? Regular oil changes reap benefits.
If no modern oil helps with your problem...then pull the gearbox out and get it looked at
